We at EloGroup firmly believe in diversity as a driver of transformation. More than just a value, diversity is the force that fuels innovation, equity, and connection in an ever-changing world.
Based on this premise, and after years of accumulating knowledge and experience in client projects that challenged us to rethink organizational cultures, we took a series of steps to promote diversity “in-house”: we created our own DE&I program, EloGroup+; developed a program for attracting and nurturing underrepresented talent, Potencializando Talentos (Empowering Talents); established a robust governance model with Diversity Committees and Affinity Groups; set representation goals for women and Black individuals, both in the overall workforce and in leadership positions; and were twice awarded for implementing our parenthood program, EloFamily.
Now, we take a new step in this journey: we have launched Mutünci, a spin-off dedicated exclusively to accelerating diversity, equity, and inclusion initiatives.
In this article, we will explore the context that led us to this initiative, our unique approach to action, and the results we are ready to co-create with our partners.
Why Mutünci
We live in an era where diversity, equity, and inclusion have ceased to be mere ideals and have become strategic pillars for organizational success. In a constantly changing world—marked by technological advances, globalization, and new social expectations—companies face the challenge of creating cultures that not only embrace plurality but transform it into a competitive advantage.
In recent years, a series of studies has demonstrated that diverse and inclusive companies have achieved significant strategic gains: organizations with low or no racial and gender diversity are 27% less likely to achieve better financial performance than their peers, according to McKinsey (2020). On the other hand, companies with above-average diversity in their management teams report 19% higher innovation revenue, as per BCG (2018). Additionally, 71% of young people specifically seek out diversity when applying for jobs, reveals Thought Exchange (2022), while 69% of companies state that DE&I initiatives have increased professional retention, according to Deloitte (2021). These figures reinforce that diversity is a driver of innovation, talent attraction and retention, and financial performance.
Challenges, however, remain. Structural barriers, such as outdated processes and unconscious biases, still limit diversity’s potential, while the demand for inclusive environments grows among a diverse workforce and stakeholders attuned to social responsibility.
Our experience in projects with clients has shown that investing in DE&I delivers significant benefits not only for employees but for the business itself. This insight is what led us to create Mutünci, a spin-off focused on accelerating these transformations in other organizations.
What is a Mutünci project like?
At Mutünci, each diversity, equity, and inclusion project is carefully structured to deliver transformative results, tailored to the specific needs of each organization. Our process is divided into clear and practical stages, ensuring that the strategy evolves from analysis to execution, with measurable and sustainable impact. Below, we will illustrate how we build a DE&I transformation journey for our clients:
Preparation and Planning
The project begins with an initial preparation and alignment phase that enables subsequent activities. We hold working meetings with the organization’s strategic group, establishing follow-up rhythms, making decisions, and aligning expectations about the project. This stage is essential for laying the foundations for collaboration, gathering preliminary information about the work environment and DE&I challenges, and setting the stage for an in-depth diagnosis.
Diagnosis and Definition
In this phase, we conduct a detailed assessment of the work environment through the lens of DE&I, collecting data and information about the organization’s current scenario. This includes demographic data, leadership perceptions, employee perceptions, and DE&I actions already implemented or planned. Next, we perform an analysis and deep dive into the identified challenges, determining the organization’s DE&I maturity level. This stage is crucial for clearly defining the organization’s current DE&I status—such as the main challenges to be addressed and its strengths—and establishing the groundwork for tailored solutions.
Planning and Implementation
In this stage, we combine our expertise with market mapping to identify DE&I solutions suited to the organization’s challenges and co-create a transformation journey, structuring it based on market best practices and internal co-creations, detailing the implementation design with specific actions and in-depth research if needed. Following this phase, we offer additional sprints to support implementation and change management, ensuring that the solutions are executed and monitored, with continuous adjustments to maximize impact.
How does Mutünci conduct its diagnosis and map opportunities?
At Mutünci, the 360° DE&I Assessment is a key strategic tool for evaluating and enhancing organizations’ maturity in diversity, equity, and inclusion. We developed this process to diagnose the current state, identify gaps, and co-create practical transformation pathways. The 360° Assessment is structured around four main pillars, each generating specific outputs that guide organizations toward more inclusive environments:
- Demographic Distribution of Diversity: We assess the representation of major social groups, broken down by overall composition, hierarchical level, department, and more. This pillar maps the organization’s demographic makeup—such as race, gender, sexual orientation, disability, and generation—providing a clear view of existing plurality and identifying opportunities for expansion.
- Employee Experience: We explore perceptions of inclusion among diverse groups across various dimensions, capturing how people feel about belonging, freedom of expression, and psychological safety in the workplace. This pillar uncovers insights into satisfaction levels and barriers faced, guiding actions to foster a more inclusive culture.
- DE&I Maturity: We analyze the organization’s current capacity to generate value in DE&I across directional, enabling, and impact pillars, evaluating the development level of policies, processes, and initiatives. This pillar identifies the organization’s maturity stage, highlighting strengths and gaps that need attention to advance equity and inclusion.
- Organizational Vision: We identify the organization’s strategic guidelines as well as people’s views on DE&I and its connection to the organization. This pillar aligns DE&I objectives with the company’s strategic goals, ensuring diversity is integrated as a driver of innovation and performance.
